Performance Evaluation and Techniques

Performance evaluation is defined as a formal and productive procedure to measure an employee work and results based on their job responsibilities. Performance evaluation also plays a direct role in providing periodic feedback to employees such that they are more aware in terms of their performance metrics.

The purposes of the annual performance evaluation process are to promote communication and provide useful feedback about job performance, to facilitate better working relationships, to provide an historical record of performance and to contribute to professional development.

“You should ask for a performance evaluation. Ask your boss, where do I stand? I need to know what I can do better and what I’m doing well”.

An employee performance evaluation process is not only beneficial to the organization, but also for the employees. This process includes the following:

Peer Review: Peer Review is one of the strategies that many organizations and employee evaluation software used to enhance the traditional evaluation process. The process of peer review consists of taking anonymous feedbacks from colleagues, teammates, and peers on specific aspects of an employee’s performance. It provides a unique opportunity to study the employee skills and capabilities and help identify individual networking, leadership, occupational, and collaboration skills within an organization.

Self-Evaluation: Self-evaluation is a vital activity to help make your appraisal process more efficient. This method offers a chance for employees to play an active role in their evaluation process. This provide a direct link between their jobs and the evaluation process and fosters better communication between staff and management. When the self-evaluation is developed as an integral part of the review process, it encourages employees to regularly evaluate themselves.

Quantitative evaluation: Quantitative evaluation is based on upon statistics and uses various standards to track productivity. The process begins with the formulation of company standards against which employee’s data can be measured. Some of the quantitative standards against which the employee’s performance can be compared are cost standards, ROI, productivity, and market share standards.

Qualitative evaluation: Qualitative evaluation goes hand in hand with quantitative evaluation. A qualitative evaluation focuses on the performance areas that can be visually observed. This evaluation is prepared by observing the employee during the workday and gathering descriptive, long form information comments on their work behaviour.

360-degree feedback:360-degree feedback appraisal method provides a chance for all employees to submit their views and contribute towards the business goal. Under this system an employee is rated by his/her subordinates, superiors, peers, and even clients and customers. As an employee is evaluated from all the sides it is called 360-degree feedback.

Competency on a scale: This is one of the most commonly used employee performance evaluation technique. Under this method the individual’s performance in various areas of job duties is graded on a scale. This method can be accomplished with letters or numbers and it usually consists of range, moving from unsatisfactory to outstanding. This method allows employers to simultaneously evaluate several employees.

Continuous feedback: Continuous feedback is a method of ongoing feedback. It is designed to take the place of the annual performance review. It is the day to day engagement between managers and subordinates.

Profitability evaluation: Evaluating the profitability of employees is often a big challenge with months of number crunching systems like assess team offer this in a simpler package. The profitability rating is determined by calculating the total time spent multiplied by the employee’s hourly payment rate versus the allocated budget for the project.

Employee performance evaluation is a key factor in inspiring your employees improving the quality of work and keeping them motivated. It is not only the best channel to understand how your employees are performing but also a compelling measure to get feedback about how your business is operating.

The phrases you use in a performance evaluation makes a difference in the overall effectiveness of the review.

.” Exceeds expectations in arriving on time for work, including meetings and conferences.

5.Achievement:

.” Sets well thought out goals and continuously strives to achieve them”.

6.cooperation:

“Displays a cooperative spirit by performing xx task to contribute to xx project”.

7.Coaching and training:

“Accepts coaching in various job duties and applies training to improve xxx ability”.

Importance of learning and development

The goal of learning and development is to align employee goals and performance with that of organizations. Those responsible for learning and development within an organization must identify skills gaps among employees and teams then develop and deliver training to bridge those gaps. Learning and Development is a systematic process to enhance an employee’s skills, knowledge, and competency resulting in better performance is work setting.

. Physical development

. Communication and language 

So, what are the benefits?

Improved employee performance: The employee who receives the necessary training is more able to perform a job. The training will give the employee a greater understanding of their roles, and in turn build their confidence. This confidence will enhance their overall performance and this can only benefit the company.

Increased Employee Satisfaction: Employees feel more valued when a training program is put in place. In fact, training in place, a supportive atmosphere is created, allowing employees to gain success.

Address weaknesses within the company: With learning and development in place, employee skills can be strengthened. A staff development programme ensures that employees have similar skills and knowledge, to help reduces the number of weak links within the company.

Better Consistency: A robust training and development programme ensures that employees have a consistent experience and background knowledge. The consistency is particularly relevant for the company’s basic policies and procedures. Increased efficiencies in processes results in financial gain for the company.

Increased productivity and adherence to quality standards: Productivity usually increases when a company implement training courses. Increased efficiency in processes will ensure project success which in turn will improve the company turn over.

Increased innovation in new strategies and products: Ongoing training upskilling of the workforce can encourage creativity.

Enhances company reputation and profile: Having a strong successful training strategy helps to develop your employer brand and make your company a prime consideration for graduates and mid-career changes. For example: it could include

Thus, learning and development results in increased productivity, better innovation, reduce turnover of staff, address weaknesses within the company, better consistency, enhance the reputation of the company.

Perception and biases of a newly joined Employees

What is Perception?

Perception is the process by which individuals organize and interpret their sensory impressions in order to give meaning to their environment. What one perceives can be substantially different from what another person perceives, and both can be very different than the actual objective reality. In fact, behaviour is based on one’s perception of what reality is, not reality itself. 

“Though the most common assumption is that biases are bad for our decision making, nudge theory, also known as invisible helping hands, prove it the other way. A nudge is a tool to harness the potential of an existing bias without eliminating the bias”

Conformity or very popularly known as herd mentality, where the opinions of a group influence the individual beliefs can be observed in all of us. For example, when an Hr tries to put forward a new plan of action, they might have to face many challenges due to CONFIRMITY BIAS. However, if they use the same theory to their advantage and get the most influential person in the group, it becomes more natural to spread the word and get it approved.

Creating a perception of a person looking at their personality is what defines BEAUTY BIAS. This is an overall first impression that person makes. Beauty bias is something which cannot be erased completely. When we feel we have an affinity with someone we see and have known them in the past, or they remind you know or like and give them the advantage for that, it is called AFFINITY BIAS. We all like to be surrounded by similar minds who share the same views as ourselves, especially when it comes to fundamental aspects. This is called similarity bias. ATTRIBUTION BIAS can be described as the attitude that ‘success belongs to me; Failures are others ‘doing’, in short, playing the blame game.

Why is Perception important in the workplace?

Behaviour in the workplace is based on people’s perception of the workplace. There are many factors that influence how something is perceived. Factors pertaining to the perceiver can involve the persons attitudes, interests, experience and expectations. Contextual factors can involve time, work setting and social setting. Finally, factors related to the actual target can involve novelty, notion, motion, sounds, size, background and proximity.

BUT WHAT DOES PERCEPTION HAVE TO DO WITH EMPLOYEMENT?

. Fundamental attribution error

. Self-serving bias

. Selective perception

. Projection

. Stereotyping

. Halo effect

WHAT EFFECT DOES PERCEPTION HAVE ON EMPLOYEES AND THE WORKPLACE?

In terms of perception, research has shown that what employees perceive from their work situations influences their productivity most. Therefore, to influence productivity, it is necessary for employees to assess how workers perceive their jobs.

Likewise, absenteeism, turnover and job satisfaction have more to do with an employee ‘perception of the job. Those individuals who perceive their jobs as negative are likely to have increased absenteeism, more frequent turn over and less job satisfaction. The only way to increase these variables is to understand how an employee subjectively perceives the workplace. Perception influences decision making within an organization.

Biases also play a huge role in shaping our perception. When we believe that our culture is superior to all others, or create oversimplified views of another culture, this can bias our perception, and blind us from evaluating a situation objectively.
